"Please, No More Professional Development! Kris works directly with teachers and leaders across the country to help all learners reach their fullest potential. Peter DeWitt recently outlined why "faculty meetings are a waste of time." Furthering on his idea, most professional development opportunities don't offer optimal learning experiences and the rare teacher is sitting in her classroom thinking "I can't wait until my district's next PD day." When I inform a fellow educator that I am a PD provider, I can read her thoughts - boring, painful, waste of time, useless, irrelevant - one would think my job is equal to going to the dentist (sorry to my dentist friends). According to the Quaglia Institute and Teacher Voice and Aspirations International Center's National Teacher Voice Report only 54% percent of teachers agree "Meaningful staff development exists in my school." I can't imagine any other profession being satisfied with that number when it comes to employee learning and growth. What sense does it make for the science teacher to spend a day learning about upcoming English assessments? Or, for the veteran teacher to learn for the hundredth time how to use conceptual conflict as a hook. Why does education insist everyone attend the same type of training regardless of specialization, experience, or need? As a nod to the upcoming political campaigns and the inevitable introduction of plans with lots of points, here is my 5 Point Plan for revamping professional development. 5 Point Plan Point I - Change the Term: Semantics Matter We cannot reclaim the term Professional Development for teachers. "John F. Kennedy is often reported to have said "The only reason to give a speech is to change the world." Over the years this has been paraphrased by many speaking and training professionals. Not surprisingly, people occasionally mock this kind of statement as being just so much hubris or pomposity. "Surely," they proclaim, "not every presentation or speech is important enough to even make the slightest difference." However, when we say "change the world," we do not mean necessarily to change the world in a monumental, earth-altering, life-changing way. The operative word in that phrase is change. Affecting a change is a necessary condition of an effective speech. "A presentation that doesn't seek to make change is a waste of time and energy," says business guru Seth Godin. "

"The Managing Complex Change model puts language to that which makes some schools successful while others struggle. The model looks at five components necessary to create a desired environment. These include vision, skills, incentives, resources, action plan. If any one piece is missing the model indicates results schools will experience including change, confusion, anxiety, gradual change, frustration, and a false start. When thinking of successful schools such as Science Leadership Academy, The MET, The Island School, The iSchool, you will find they have all those components in place. On the other hand, when I hear teachers lamenting about their school failures, the model brings clarity to the fact that one or more of these components are missing. Below is the chart that lays this out. Following the chart, I'll take a look at what each missing component might look like in a school environment. As you read, consider which, if any are components, are missing at your school. save image Lack of Vision = Confusion When I hear exasperated teachers spinning their wheels, working so hard to get ready for all the various mandates and requirements, but never feeling a sense of accomplishment, it is clear there is not a tangible school vision that has been communicated. In some cases this is because what is being imposed does or can not reconcile with what the school wanted for their vision. Skill Deficit = Anxiety My heart goes out to those with a skill deficit. They are required to implement a curriculum they are not trained in using or being evaluated via measures with which they are not familiar. Or…they are put into a position they were not trained for or prepared to embrace. Social media provides a great medium for helping these teachers get up to speed, but when the outreach occurs, the anxiety is abundantly clear. Lack of Incentives = Gradual Change It is not unusual for innovative educators to feel like and be perceived as misfits. Islands onto their own

"Teaching through projects, interrogating the value of grades, attempting to make learning more meaningful and connected to young people's lives and interests, thoughtful ways of using technology to amplify and share student work. These are just some of the ways teaching and learning are changing. But moving to these kinds of learning environments is a big shift for many teachers, schools, and districts; it's hard to sustain change once the shiny newness wears off. That's when people tend to slip back into old habits, relying on what they know best. The transformation requires a leader who understands how to manage the change process. "Sustained modes of change can be incredibly meaningful and yield for your community in huge ways, but you have to be incredibly intentional in order to make space for these things to happen," said Diana Laufenberg at an EduCon 2018 session about how to lead through change. Laufenberg is the executive director of Inquiry Schools, a nonprofit working with schools around the country to make these shifts. She has come to the conclusion that there are five pillars to sustaining change: permission, support, community engagement, accountability and staying the course."

"Anyone who has been to any of my presentations in the past couple of years knows that I'm passionate about teaching search skills. Not only search skills, but how search can and is truly changing our world. Search has the possibility to change our classrooms tomorrow because we can ask interesting questions that we never could ask before. If you are asking your students the same questions today that you asked before Google, it's time to updated your questions. Things have changed….the world has changed and questions and information are the main reason why. I consider Dan Russell from Google the father of search today. This guy understands how our world is changing because we can ask questions we never could before. In this TEDx Talk Dan talks not only about how search is changing our world but more importantly the reading strategies we need to be teaching today to our students around how to read digital information. Dan, through research of his own, goes on to show that only 51% of educators know the digital information reading strategy of "Find". That's just one strategy! There are others he talks about in this video. If nothing else this video has fueled my passion even more on why every teacher needs to know and understand this new digital world of information."

Change is something that we fear or embrace. It is widely considered as the one constant in our lives. For education at present we face a deluge of reports that the pace of change shall only accelerate and its scale become more absolute. No wonder then that many teachers feel now is a good time for a move out of the profession. For others the changing face of education is seen as bringing exciting new possibilities wrapped in engaging challenges. Regardless of how reliable predictions for change may prove to be it is worth considering how individuals and groups respond to it.

" "Why are we okay that management hasn't seen innovation in a 100 or 50 years, but we demand innovation in every other aspect of our lives?" Jamie Notter As we continue to look at teachers, students, and learning becoming more "innovative", it is important that leadership changes. As administrators often set the tone for their district or their building, if they are saying the same, it is not likely that things are going to change in the classroom. Leadership needs to not only "think" different, but they need to "act" different. For leaders to be effective in changing a school or an organization, they need to change themselves first. It is way too easy to go a leadership conference and get ideas of things that you are going to do with your staff. What is important is changing your own practice first. So along the lines of what is happening within "pockets" of classrooms around the world, leaders must embody the characteristics that they seek. As my good friend Jimmy Casas says, "what we model is what we get.""

"What are the kinds of ideas that convince people that they can change the world? What about students-what kinds of inspiration or knowledge or confidence or vision do they need to believe they can affect real change in their community? This is, at its heart, a matter of critical literacy-the kind of knowledge that empowers students to change their world. Social activism often appears in light of political leaning, but is first a matter of people gathering for a common cause in pursuit of change."

"Many educators are aware of Carol Dweck's research on growth mindset. The Stanford psychologist has found that the way students think about and approach challenge makes a big impact on their learning. Students who believe that they were born with a certain amount of intelligence that cannot be changed - a condition Dweck calls a fixed mindset - are often afraid to seek out challenging tasks and are resigned to one's perceived set of abilities. Students who see intelligence as something that can grow and change with effort - known as a growth mindset - tend to persist at difficult tasks, trying new strategies and ultimately performing better in school. Many schools have begun to focus on building growth mindsets in students because of this research. Helping students develop growth mindsets is made even trickier because mindsets about learning can change depending on context. And unfortunately math class is a time when many students have preconceived notions about their abilities. Many adults, including teachers, grew up receiving negative messages about their math ability and can unintentionally pass on unhelpful messages to students through casual words or actions. That's why it's impressive that educators at Two Rivers Charter School in Washington, D.C. recognized a culture of math fear among the staff and worked hard to change teachers' relationships to math as part of their broader strategy to improve math achievement. The school's Director of Curriculum and Instruction, Jeff Heyck-Williams, described their efforts in an Education Week article:"

"While project-based learning has existed for decades, design thinking has recently entered the education lexicon, even though its history can be traced back to Herbert A. Simon's 1969 book The Sciences of the Artificial. So why the resurgence of these ideas? Lately, I have heard teachers and school leaders express a common frustration: "We are _______ years into a _______ initiative, and nothing seems to have changed." Despite redesigning learning spaces, adding technology, or even flipping instruction, they still struggle to innovate or positively change the classroom experience. Imagine innovation as a three-legged stool. Many schools have changed the environment leg, but not the other two legs: the behaviors and beliefs of the teachers, administrators, and students. Consider this conundrum: much of what we know about teaching comes from 16+ years of observation as students. In no other profession do you spend that much time watching the previous generation before being told to change everything once you take control. Without the framework or scaffolding for that change, it's truly unreasonable to tell educators, "OK, start innovating.""

"Regardless of whether you think every infant needs an iPad, I think we can all agree that technology has changed education for the better. Today's learners now enjoy easier, more efficient access to information; opportunities for extended and mobile learning; the ability to give and receive immediate feedback; and greater motivation to learn and engage. We now have programs and platforms that can transform learners into globally active citizens, opening up countless avenues for communication and impact. Thousands of educational apps have been designed to enhance interest and participation. Course management systems and learning analytics have streamlined the education process and allowed for quality online delivery. But if we had to pick the top ten, most influential ways technology has transformed education, what would the list look like? The following things have been identified by educational researchers and teachers alike as the most powerful uses of technology for learning. Take a look. 1. Critical Thinking In Meaningful Learning With Technology, David H. Jonassen and his co-authors argue that students do not learn from teachers or from technologies. Rather, students learn from thinking-thinking about what they are doing or what they did, thinking about what they believe, thinking about what others have done and believe, thinking about the thinking processes they use-just thinking and reasoning. Thinking mediates learning. Learning results from thinking. So what kinds of thinking are fostered when learning with technologies? Analogical If you distill cognitive psychology into a single principle, it would be to use analogies to convey and understand new ideas. That is, understanding a new idea is best accomplished by comparing and contrasting it to an idea that is already understood. In an analogy, the properties or attributes of one idea (the analogue) are mapped or transferred to another (the source or target). Single analogies are also known as sy

"Changing the world sounds like a tall order. But in reality, educators play their role to help change the world every single day. The summer is a great time to start planting seeds of change in our personal or professional practice. Here are a few quick ideas to keep in mind over the next few weeks before we gear up to go back to school."

" "At the end of the day, what qualifies people to be called 'leaders' is their capacity to influence others to change their behavior in order to achieve important results." Joseph Grenny In a time where the only constant in education is change, people involved with education need to become "change agents" more now than ever. You can understand pedagogy inside out, but if you are unable to define "why" someone should do something different in their practice, all of that knowledge can be ultimately wasted. People will take a "known good" over an "unknown better" in most cases; your role is to help make the unknown visible and show why it is better for kids."

"Through his experiences as a leader who has brought about large-scale and substantial change in education reform, Michael has developed what he calls the six secrets of change. A series of insightful, actionable, and concisely communicable lessons, each of the six areas can really make the difference on how you as a leader initiate and deliver successful change. "

"Many will point fingers at educators and call for changes in the education system - and ask why changes that have been implemented over the last several years have not been effective. But research done at the Manitoba Centre for Health Policy (MCHP) suggests that we have to go beyond educators if we want to find out why Manitoba scores are at the bottom. It is beyond the education system where changes will have to happen if we want to improve the performance of Manitoba students, and ultimately, improve the life chances of our children and youth."

 Embedded in the very weave of the organisation, culture is the most difficult aspect of an organisation to change and the hardest form of change to sustain 'That's because transforming a culture requires influencing people's deepest beliefs and most habitual behaviours' (Rogers, Meehan & Tanne 2006 p5). Rogers et al indicate that as little as 10% of all organisations that set out to develop a high performing culture achieve their goal.

"Obviously a lot can change in 15 years. We all know this, but these images put that reality into perspective for me. It makes me wonder about things. It make me ask myself, "If that's what was on the movie of the summer, what was in our classrooms? How much has changed with technology? What about in our classrooms?" Why innovate? Here's my worry: Schools that don't innovate are going to look like this, and it likely won't take 15 years to happen. In all likelihood, it's probably happening more places than we'd like to admit right now. If we don't change, we're going to end up looking like that picture appears to us now-irrelevant, a relic of the past. For some (maybe even many) what we were doing now will be nearly unrecognizable in the not so distant future. In hindsight, some of what we understood as best practice not too long ago seems that way. We can't control the fact that our schools will continue to grow, but if we don't start getting some movement now and gaining momentum today, we're going to end up so big and so settled in that our own inertia will keep us from moving forward. With each day that passes without innovation, we only make it harder to make change happen in the future."

You do not need to look very hard to find a report claiming that schools and education needs to change. But real change needs more than teacher blaming and increased accountability. What will drive real change is . . .

n practical terms, any change effort that does not consider the culture into which it is introduced is unlikely to succeed. The worst-case scenario is that the change effort is resisted to such a degree that it is never truly implemented. In many cases, however, the change effort fails to produce the sort of results initially imagined despite the efforts of all involved to adopt the change. Although the new behaviours are adopted, something goes wrong, and it isn't always that the new idea itself is to be blamed. - Maybe it's culture?
